From Workplace Environment to Employee Experience: Examining Employee Engagement and Job Satisfaction in the Indian It Industry

Abstract

Significant changes in workplace conditions in the Indian IT industry are being brought about by digitalisation, acceleration of technology, changing expectations of employees and greater adoption of hybrid and flexible work arrangements. In this context, employee experience has grown in importance to understand how work conditions shape employees’ attitudes and behaviours. The current study examined the effect of workplace environment on employee experience, employee engagement and job satisfaction and the mediating effect of employee experience on these relationships. The research design was quantitative, cross-sectional and explanatory-correlational. The primary data was collected from 450 employees working in Indian IT industry using structured questionnaire and five-point Likert scale. A purposive sampling approach supported by convenience access was adopted in which respondents were accessed via professional networks, organisational contacts, LinkedIn based groups and electronic survey distribution. IBM SPSS and AMOS were used to analyse data by regression and mediation analysis. The results show the positive relationships between workplace environment and employee experience, employee engagement and job satisfaction. Employee experience also has a positive effect on employee engagement and job satisfaction. In addition, employee experience is a key mediator in the relationship between workplace environment and employee engagement and job satisfaction. The results indicate that HR managers and organisational leaders are encouraged to adopt an integrated employee-centred approach with supportive leadership, autonomy, recognition, psychological safety, technological support and flexible working arrangements. The study further contributes by positioning employee experience as an important explanatory mechanism linking workplace environment to engagement and job satisfaction in Indian IT context.
