Investigating the Determinants of Safety Citizenship Behaviour among Healthcare Workers through Mediating and Moderating Mechanisms

Abstract

This study aims to examine the factors influencing safety citizenship behavior among healthcare workers with harmonious safety passion serving as a mediator and psychosocial safety climate acting as a moderating variable. The sample size for this study was 402 and the sampling technique used was convenience sampling. The units of analysis were healthcare workers serving public and private hospitals in the Punjab and Islamabad. Statistical analysis was done including regression analysis to test the hypotheses. Social Exchange Theory (SET) was utilized to examine the relationships in the present study. Findings reveal that a significant positive association exists between safety specific transformational leadership, occupational safety and health practices and safety citizenship behavior. Furthermore, harmonious safety passion plays a mediating role while psychosocial safety climate serves as the moderator in these relationships. By grounding the analysis in SET, examining the role of psychosocial safety climate as the moderator and occupational safety and health practices as the independent variable, the study provides a novel theoretical framework to understand how relational and contextual factors influence safety behaviors among healthcare workers. This research has managerial implications for healthcare managers and provides guidelines for the policy makers regarding creating safe healthcare workplaces which is beneficial for both patients, employees and the community as a whole.
